Lost my second solid employee this year and both left for the same reason

Lost my second solid employee this year. Both left for growth.

What's weird is neither move looked better. Different company, similar title, roughly the same level. The exit conversations felt almost identical too. I kept trying to talk through where they could grow here and everything coming out of my mouth sounded vague even to me. Bigger projects. More visibility. More ownership. The usual stuff.

After the second one left I realized I can usually explain pretty quickly why somebody is struggling on the team. I'm a lot worse at explaining why somebody is great.

Maybe that's unrelated. Maybe people leave for reasons that have nothing to do with any of this. Just been stuck in my head since the last conversation.

Backfill interviews start next week.
