Tips for residency? (It's not what you think)

I belong to the older generation of doctors where toxicity was the norm...

I'm a new member of a residency training program and immediately am placed in a higher position that directly involves the training of the residents.

I would like to ask help from you on how to guide these residents? I guess I am just being ambitious since I am relatively new.

Assuming the old timers listen to my ideas...

Which "practices" to keep and which ones to do away with? So that residents won't quit, don't get burned out, actually learn instead of just doing rounds all day...

These are what I have thought of so far:

Be strict with time - I believe it doesn't matter how busy you are, you should come to endorsements, conferences on time

Don't belittle them in front of others, during conferences - vague, I know

Recruit more residents - to divide the workload, I guess this is the best way? Best solution?

Pizza party - please enough with the pizza party and free food. Nobody enjoys this

Mandate that other consultants interact directly with residents and interns - some consultants, especially who are subspecialized, do not interact with the resident, and instead only talk with fellows or other consultants. Because they do not think the resident is competent enough. How are the residents supposed to learn if they don't teach them? And when they grow old and it's their turn to get sick who are they going to talk to?

Grooming - be strict with appearance, always be presentable. Would you believe that some male residents come to the hospital Monday morning wearing sandals and no socks?

Stop asking residents to do our errands. Food, laundry, coffee... I hated this even when I was a med student

Schedule - any ideas with the schedule? Personally, the way it has be done has been the only effectice way. Unless numbers increase then maybe there can be shifting. I never understood the reasoning "stay all night in the hospital until the next afternoon so that you can see the progress of your patient"

Extracurriculars - does this help? Or is it extra work? I have seen mixed results

Extensions - the residents basically don't leave the hospital so extension don't get implemented very well because they are almost always on the bring of breaking down. Any kind of sanction is no longer effective. But there has to be sanctions because they do make mistakes every now and then.

....

Let's help each other. Please open your mind, nothing wrong with change.

Any feedback is highly appreciated 🙏

Would you rather be cunning and competent but everyone thinks you're a fool, or, would you rather be a fool but everyone thinks you're competent and cunning ?

Like in office politics, school, friends and family...
