I'm a new manager - Internal Promotion

17 direct reports, 3 are people managers with 66 indirects. I have one direct who is in a non-people lead manager position. This person - 'Jeff' has been here longer than me but does not want to manage people. Jeff has a history of treating non-managers inappropriately but has never been reported to HR. Jeff has also taken weeks off this year without submitting to the payroll system.

The company just changed the unlimited PTO policy - I think this is upper management's attempt to force resignation of certain people who already have plans for the year's end vacations.

There are definitely many managers who are taking ridiculous amounts of time off. Jeff has already taken off 2 months this year and is now asking for another two weeks before the end of the year.

Problem is - with this PTO change - I can no longer approve Jeff's upcoming travel plans.

Jeff came to me with some weird stories about how the PTO submitted was not really PTO because they texted someone at work that day. Jeff also had another weird idea that the company should pay for 4 days of volunteer time - there is no such company policy.

I am a new manager, Jeff has abused the unlimited PTO by not submitting all of their time this year, but I have all the OOO notices and the board we post our out of office notices for coverage. I have covered for Jeff all year prior to my promotion. I often wondered how Jeff had so much vacation time - when I was promoted I learned of 'unlimited' PTO.

Any advice? If I approve, I'll be in a position of not following policy.

Salary / total compensation negotiation

I did 3 level interview for a level up and have a job offer. The sector is health adjacent tech and my current position is very low stress. I have been covering for the level up for years when they vacation and I am being groomed up for the role.

This is what HR told me about the position in the screening interview:

Salary:
Minimum 271K

MRP 338K

Annual bonus target 22.5%

Stock grant Minimum 28K Target 43K

PTO 'unlimited'

20 direct reports and 65 indirect reports

The actual verbal offer:

Salary 324K (I was told this is 5% increase but I am being offered more than others with more experience in the role due to my current total compensation - was told there is not much room to negotiate this)

Annual bonus target 22.5% (per HR targets are generally achievable)

Stock grant up to 28K

This would be a target total 424K

PTO 'unlimited'

My current role:

Salary 308K

OT eligible and usually receive 1.5x and 2x for holiday OT (about 12K in first 6 months of this year but this potentially would go down as we staff up the group)

Bonus has generally been 10%

(I'm on track for about 355K total this year in this role)

Other benefits:

401K company contribution 5%

27 PTO days per year would go up to 32 days later this year.

current PTO bank is at 52 hours (worth about 7700) will disappear

Not clear if they will pay out my Q2 bonus which is probably about 6K, but I will ask

Question: What are your thoughts and what should I ask for, I do want the chance to level up?

Creamy frozen yoghurt - Ice cream substitue

I made this today. My teens gave thumbs up - to them it is ice cream.

Other than the stevia powder, no processed ingredients, gums, or sugar alcohols. This is an ice cream substitute. The texture is creamy and not gritty at all. The vodka and honey both help keep the mixture from forming crystals and becoming grainy, but can eliminate the vodka if you do not use alcohol. I may do a trial with 1/4c cream and 4c yoghurt to see how that affects the texture.

You can change the flavor profile by swapping the lemon out for pretty much anything else. I think I will do strawberries next. I can think of cocoa/coffee, and vanilla working out nice.

3c high protein low fat greek yoghurt 560 cal

1/2c heavy whipping cream 411 cal

1/4c white sugar 194 cal

1 tbsp honey 64 cal

1 tbsp vodka 32 cal

rind and juice of 1 lemon 20 cal

3-4 tiny spoons of stevia (365 Organic Stevia Powdered 135g-180g) 0 cal

Blend and put it in an ice cream machine.

Total is 1281 cal. This becomes 6c ice cream after churning.

One cup is 213 cal, 10g protein, 5.2g fat, 13 carbs. Pint is 426 cal, 20g protein, 10.4 fat, 26 carbs.
